Fleet washing is often seen as blue-collar work; with many positions to be filled as our business grow. While there are truly dedicated individuals in this field, it is easy to fall into the trap of not helping our employees to know how pay raises or compensation can be increased. As owners we can increase loyalty, accountability, company respect and be more productive.

The allure of cheap labor is strong; it seems like a straightforward way to maximize profits. However, Nate learned valuable lesson from Kenny, another BioClean operator that completely changed his perspective years ago. When discussing wages with him, Nate was paying around $12-$13 per hour. Kenny, who was paying his employees $15, surprised Nate. He scoffed, saying I could not afford to pay that much. Kenny then dropped a truth bomb: “You’re wasting $12. He explained that paying a little more ($15 instead of $12) would attract a better quality of employee. Someone who was more motivated, more skilled, and ultimately, more productive.

This conversation was a turning point for Nate. It forced him to re-evaluate his compensation structure and understand the value of investing in my employees.

Creating a pay structure system
He realized that paying a fair wage was not just the right thing to do; it was also good business.

Cheap labor, in the long run, is often more expensive. Low wages can lead to:

  • High turnover: Disgruntled employees are more likely to quit, leading to constant hiring and training costs.
  • Low morale: Employees who feel undervalued are less likely to be motivated and engaged in their work.
  • Decreased productivity: Unhappy and disengaged employees are less productive and may even sabotage their work.
  • Poor customer service: Unhappy employees are less likely to provide excellent customer service, damaging your company’s reputation.

By investing in our teams, we not only improved their morale but also increased the overall efficiency and quality of work. The employees are happier, more motivated, and more productive, which has directly translated to increased customer satisfaction and business growth.

Take all the thinking out of the equation and show the staff how they are incentivized or when they expect a pay increase. Successful staffs always know how they are being paid. They can actually ask themselves, if I do this little bit better or a little bit more, I can make more money. Transparency and clarity on the pay structure is key to the company’s performance.

  • Regular Performance Reviews: Conduct regular performance reviews to provide feedback, discuss progress, and set goals. Evaluate staff via a traffic light structure or similar to Israel’s staff evaluation process as highlighted during his 2024 BioClean conference presentation.
  • Transparent Performance Metrics: Clearly communicate the metrics used to evaluate performance. Post for all to see what is necessary to receive a pay raise and increase responsibility.

As Brian mentioned, simplicity is key. Overly complex compensation structures or no structure can be confusing and demotivating for employees. Keep things simple and easy to understand.
